  1. "fairness" is relative.....it could mean anything. but since you're asking me, i'll tell you: i'll meritoriously reward the deserving ones; and fire those who are unproductive.

as for the 2nd question, promotion is by eligibility to the position. if by chance both are eligible, i'll do it by merit.

  2. The answer is both simple and complex at the same time. To appear fair you have to be fair. First, treat everybody equal. Now that is not saying there are not benefits for good productivity, or increased earnings, etc. just make sure this doesn’t border on special treatment and is based on metrics. Second, you are the boss; do not appear to be too friendly with any one of them. It is acceptable and expected that you be civil or even jovial with them. However if your employees see that you are especially friendly with one person, they can interpret that as playing favorites and even the legitimate rewards you may hand out to that person will appear to be preferential. Lastly, never ask them to do something you wouldn’t do yourself. This is one of the main things that make a boss seem unfair and elitist. If you wouldn’t do it why would you expect them to? Now this doesn’t mean you should actually do the task yourself but sometimes if you put yourself in their position and ask the question “would I really do this” you get a more realistic answer to the question. Sometimes these tasks may require a little extra compensation for going above and beyond. This will make you employee feel both appreciated and compensated. This will encourage them to help out in the future because they know that you recognize their position.
