i always had a contest on the best sales person and you do realize people work harder if there is something in it for them, instead of just making money for the company there has to be some thing to work for, so i always had a sales person of the month, and i cleared with the owner of a bonus for them and we took there pic and put it up on the employee of the month wall,

You need to read more and talk more. Be sincere to everyone. Understand the situation well underlying by any possible problems. Think it's like a game of football. You need everyone to focus and put in their best efforts. Only if all are bonded like a family, then there will be work effectiveness. Leadership can't be trained overnight...it takes some sacrifices and need you to be observant.

Give bonus or incentives for good performance set by yourself... Do take note that in order for motivator to take place, hygiene factor must be present.
