Why do first and second gear grind until the transmission fluid warms up?

i think its the syncros

Syncro rings are sticking to the assembly. Drain out the heavy oil and install what the factory recommends. Should fix your problem.

your gear oil is too thick and you don't get enough lubrication until the oil heats up. you should try a lighter (thinner) grade of oil in the transmission.
